To shed light on this complex situation, the purpose of the present study was to examine how engaging in pro-customer rule breaking relates to employees’ well-being (i.e., emotional exhaustion and job satisfaction) and voice, with psychological need fulfillment as a mediating mechanism. The results showed that when employees engage in pro-customer rule breaking to help customers, they experience psychological need fulfillment. This finding suggests that managers should make customer service-related rules more flexible and empower their employees to problem solve for customers in challenging situations. In addition, the results show that guilt has a negative relationship with voice but does not influence emotional exhaustion and job satisfaction.
